Abstract: | This study aimed to identify the direct impact of ethical leadership on organizational commitment, and its indirect impact through the ethical work climate, using a sample from healthcare institutions in Biskra city. To achieve the study's objectives, a descriptive methodology was employed, utilizing a questionnaire as a data collection tool and unstructured interviews to support and interpret the obtained results. The sample comprised 350 employees, including doctors, paramedical staff, and administrative personnel from the healthcare institutions under investigation. In light of this, data were collected and analysed, and the hypotheses were tested using both multiple and stepwise regression analyses for the direct effect hypotheses, and path analysis for the indirect effect hypotheses, relying on the statistical software SPSS Version 22 and AMOS Version 29. The study achieved several results, most notably the existence of a statistically significant direct effect of ethical leadership in its various dimensions on the organizational commitment of the healthcare institutions under study at a significance level of (0.05), and the existence of a statistically significant direct effect of ethical leadership in its various dimensions on the ethical work climate at a significance level of (0.05). The study also found that there is a statistically significant effect of the ethical work climate in its various dimensions on organizational commitment at a significance level of (0.05). Moreover, there is a statistically significant indirect effect of ethical leadership on organizational commitment in the presence of the ethical work climate at a significance level of (0.05). Finally, the study concluded with several recommendations, primarily emphasizing the need to foster an ethical culture within healthcare institutions by improving the work environment, ensuring comfortable conditions, and building collaborative relationships among all medical staff. Additionally, it recommends enhancing organizational commitment through the organization of seminars and workshops that focus on promoting positive practices among employees to achieve the goals of healthcare institutions and enhancing the ethical climate by disseminating the ethical guidelines that must be observed by the employees. |
